How to Hire a SaaS SDR (and What to Pay) at a Tech or AI Startup

To hire a SaaS SDR at a venture-backed tech or AI startup in 2026, budget $55K-$65K base and $80K-$95K OTE in the US on a 60/40 to 70/30 split, pay commission on qualified opportunities the AE accepts rather than on meetings booked, and only open the role once a founder or founding AE has proven that outbound converts. Hire for written prospecting ability and coachability, not for a big logo. Test with a live cold-email exercise. Then plan for a median ramp of 3.9 months and a tenure of 14-18 months, because the hire you make today is the one you replace next year.

Key takeaways

  • US SDR OTE runs $80K-$95K at venture-backed tech companies, London £55K-£70K, Singapore S$90K-S$120K and Sydney A$100K-A$130K. Underpay by 10% and your best candidates take the AI startup down the road.
  • Only 41% of SDRs in software hit quota. A comp plan that only works at 100% attainment is a plan most of your hires will fail, and good candidates can do that maths in the interview.
  • Median ramp is 3.9 months to 80% of quota. One SDR hired into an unproven motion costs you four months before you learn anything.
  • Hire on writing, not talking. At a SaaS or AI company the SDR's first job is a message a technical buyer will reply to. A written exercise predicts that better than any phone screen.
  • Annual SDR turnover is 34%. Build the AE promotion path into the offer, or you will be rehiring the seat inside 18 months.

When should a SaaS startup hire its first SDR?

Later than most founders think. An SDR scales a motion. It does not find one. If nobody at the company has booked meetings from cold outbound against a defined ICP, the SDR has no playbook to run, and you will spend four months learning that the message was wrong, not the rep.

The signal to hire is simple. A founder or founding AE has run outbound for at least a quarter, has a message that converts, and is now losing selling time to prospecting. At that point the SDR buys back AE capacity. Before that point the SDR is an experiment you are paying full price for.

There are three questions we ask founders at Seed and Series A tech companies before they open the role:

  • Can you name the ICP in one sentence? Industry, size, buyer title, trigger. If it takes a paragraph, the SDR will spray.
  • Do you have a sequence that has booked meetings? Not a template from a tool vendor. Your own emails, with reply rates you can show.
  • Who will coach this person every week? A founder who is fundraising or a first AE who is closing will not. An SDR without a coach churns faster than one without a quota.

Three yeses and you are ready. If the answer to the first two is no, hire a founding AE who can prospect and close, and add the SDR later. The trade-offs between those two first hires are in when to split SDR and AE roles.

How much should you pay a SaaS SDR in 2026?

Pay the market rate for a tech company, not for sales in general. SaaS and AI SDRs sell to technical buyers, use a heavier tool stack and are recruited by better-funded competitors. The bands below are what we see at venture-backed tech companies in the markets Scalerr hires in most.

Market (tech, 2026)BaseOTETypical splitSenior SDR OTE
United States$55K-$65K$80K-$95K65/35$100K-$120K
London£35K-£45K£55K-£70K70/30£75K-£90K
SingaporeS$60K-S$80KS$90K-S$120K65/35S$120K-S$140K
SydneyA$70K-A$85KA$100K-A$130K70/30A$115K-A$150K

Three things move the number. Language: SDRs with Mandarin, Japanese or Korean command a 10-20% premium in APAC, and reps covering several markets from one hub add another 10-15%. Buyer: an SDR prospecting into CISOs or heads of data at enterprise accounts is a different hire from one booking SMB demos, and is paid like it. Stage: a Seed company can trade a little cash for a clear promotion path and equity, but not much, because SDR candidates price on cash.

Structure matters more than the headline. Pay commission on sales-qualified opportunities that the AE accepts, not on meetings booked, or you will get calendars full of people who were never going to buy. Put the ramp in writing: 20-30% of quota in month one, 50-60% in month two, 80-90% in month three, full quota from month four, with variable guaranteed at target during ramp so a new hire is not penalised for learning. The full breakdown, with accelerators and clawbacks, is in our SDR compensation benchmarks.

What profile should you hire for a SaaS or AI SDR role?

Most founders write the job spec for a generic sales role: energetic, resilient, competitive. Every candidate claims all three. The traits that separate a good tech SDR from a bad one are more specific.

  • They write well. A short, specific, relevant email to a technical buyer is the core skill. Read their LinkedIn messages to you. That is the work sample.
  • They are curious about the product. At an AI or infrastructure company the SDR has to explain why a VP of Engineering should care. Candidates who ask how the product works in the first interview ramp faster than those who ask about commission.
  • They are coachable, and can prove it. Ask for a time a manager changed their approach and what happened to their numbers afterwards. Vague answers are a signal.
  • They want the AE seat. The best SDRs are AEs in training. If a candidate has no view on where they want to be in 18 months, they will not be with you in 18 months either.

What to stop screening for: a well-known SaaS logo. An SDR who did well inside a machine with a brand, inbound volume, an enablement team and a data team can struggle at a 20-person startup where they are the machine. We see this pattern across the 561+ companies we have helped scale: the big-logo SDR who misses, and the scrappy one from a smaller startup who builds their own lists and outperforms.

How do you interview a SaaS SDR?

Keep it to four steps and two weeks. Good SDR candidates have three or four processes running, and the startup that takes a month loses them to the one that takes ten days.

  • Screen (30 minutes). Why this company, why outbound, where they want to be in two years. You are testing motivation and whether they did any research on you.
  • Written exercise (take-home, one hour). Give them your ICP, one real target account and a persona. Ask for a three-touch sequence and a one-line rationale for each email. This is the most predictive step in the process.
  • Live role-play (45 minutes). A cold call to a hiring manager playing a sceptical buyer. Then give one piece of feedback and run it again. You are hiring the second call, not the first.
  • Founder or AE conversation (30 minutes). Culture, coaching style, the promotion path. Sell the role here, because the candidate is deciding too.

The warning signs are consistent. Generic emails that could go to any company. Arguing with the feedback in the role-play instead of trying it. Talking about activity numbers (dials, emails sent) without ever mentioning conversion. A candidate who books 40 meetings a month that no AE wants is not a top performer.

Should you hire one SDR or a pod?

One, then a pod. The first SDR proves that the motion works with someone other than the founder running it. Once that rep is producing qualified pipeline at a steady rate, hiring one at a time slows you down: every hire costs a full ramp cycle before you learn anything, and a lone rep gives you no baseline. When they miss, you cannot tell whether it was the rep, the message or the market.

A pod of two or three hired together ramps with a peer group, gives you a comparison inside the same quarter and tends to stay longer, which matters when annual SDR turnover is 34%. The mistake is hiring the pod before the motion is proven. Then you are paying for three unramped guesses instead of one. We walk through the maths in founding SDR team: pod vs sequential hires.

How long does it take to hire and ramp an SDR?

Plan on roughly six months from opening the role to a fully productive rep. A well-run search takes three to six weeks; Scalerr's average time to placement across GTM roles is 21 days. Notice periods add two to four weeks in the US and one to three months in the UK, Singapore and Australia. Then the median ramp to 80% of quota is 3.9 months.

Three things shorten ramp. A clean, enriched target list on day one, so the rep is selling in week one instead of building spreadsheets. A written playbook with the sequences, objection handling and qualification criteria the founder already uses. And a daily 15-minute review of calls and emails for the first month. None of that is expensive. All of it is usually missing at a Seed-stage tech company.

FAQ

How much does it cost to hire an SDR at a SaaS startup? In the US, budget $80K-$95K OTE on a $55K-$65K base at a venture-backed tech company, and expect a fully loaded cost of roughly $110K-$130K a year once payroll taxes, benefits, tools, data and a share of a manager's time are added. In London the OTE is £55K-£70K, in Singapore S$90K-S$120K and in Sydney A$100K-A$130K.

Should my first sales hire be an SDR or an AE? For most Seed-stage tech companies, an AE who can prospect and close. An SDR needs a proven message and someone to hand meetings to. Hire the SDR once the founder or founding AE is losing selling time to prospecting.

What should an SDR be paid commission on? Sales-qualified opportunities that the AE accepts, not meetings booked. Paying on meetings fills calendars with poor-fit prospects. Some companies add a small kicker on closed revenue sourced by the SDR to align them with the AE.

How long does it take a new SDR to ramp? The median ramp is 3.9 months to 80% of quota. It runs from about 2.5 months with strong inbound to 6+ months in pure enterprise outbound. A formal onboarding programme, with a clean target list, a written playbook and daily coaching in month one, cuts ramp by almost a month.
